ABSTRACT

This study examined the relationship between researcher leadership and competencies, highlighting the growing importance of leadership amid increasing research complexity. Factors such as interdisciplinary collaboration, rising R&D investment, and evolving environments have amplified the need for effective leadership. Transformational leadership was categorized into team member-focused and team-focused styles. Researcher competencies were assessed via resilience and organizational citizenship behavior (OCB). The mediating effects of psychological safety and the moderating effects of researcher identity were tested. A survey of 363 researchers showed both leadership styles positively influenced resilience and OCB. Psychological safety significantly mediated leadership’s effect on researcher competencies. In contrast, researcher identity negatively moderated leadership’s impact. By analyzing these dynamics in the research context, the study contributes to leadership theory in an underexplored domain. It also underscores researchers’ dual identities—as professionals and organizational members—and how these influence the effectiveness of leadership.
