AB - Purpose: This study aimed to explore the reality shock experiences of junior army combat officers and to understand how they psychologically adapt and adjust within the military organization. Methods: A qualitative study was conducted using a phenomenological approach. A purposive sampling strategy was employed to recruit ten junior army combat officers with less than three years of service. Data were collected through in-depth, semi-structured interviews conducted from June 15 to August 6, 2024. The collected data were analyzed using Colaizzi’s phenomenological method to identify essential themes and meanings. Results: Four main themes were derived from the analysis: ‘the burden faced in the gap between expectations and reality,’ ‘the inescapable cycle of duty,’ ‘finding meaning in given circumstances,’ and ‘possibilities for change revealed within an incomplete system.’ Participants experienced psychological distress due to mismatches between training and actual duties, excessive workloads, and a rigid organizational culture. However, they also described efforts to adapt, sought personal meaning in their roles, and emphasized the importance of institutional support for junior officers, the next-generation leaders. Conclusion: This study underscores the need for structural improvements in military leadership training, psychological support systems, and tailored mentoring programs to enhance the adaptation and retention of junior officers.
