ABSTRACT

This study examines whether the variables of vertical & horizontal networking behavior, glass ceiling, and job satisfaction have a direct and/or an indirect significant effect on the variable of organizational commitment through the mediating effect of job satisfaction variable in members of governmental organizations & non-governmental organizations. And also, the study is to verify the relative influences of the independent variables on the dependent variable of organizational commitment. As a result of analyses, the variable of horizontal networking behavior was found to have an indirect positive effect on the variable of organizational commitment through the mediating effect of job satisfaction variable. The variable of glass ceiling was found to have a direct negative effect on the variable of organizational commitment. And also the variable of glass ceiling was found to have an indirect significant negative effect on the variable of organizational commitment through the mediating effect of job satisfaction. The job satisfaction as the mediating variable also had a direct positive effect on the organizational commitment variable in a structural equation model. And the relative influences of the independent variables on the dependent variable of organizational commitment were appeared in the order of job satisfaction (β=.855), glass ceiling (β=-.325), and horizontal networking behavior (β=.151). The results of the study suggest that the policy makers in governmental & non-governmental organizations should consider the factors of job satisfaction, glass ceiling, and horizontal networking behavior as effective and important means to enhance the organizational commitment. In addition, they should reflect the relative influences among the independent variables.
