ABSTRACT

Purpose: This study aimed to compare nursing organizational culture, nursing work environment, and job em￾beddedness among clinical nurses across different generations. Methods: A descriptive cross-sectional design was used for this study. This cross-sectional study utilized a structured self-report questionnaire to collect data from August 17 to August 23, 2022. Participants included 209 nurses with at least one year of clinical experience, recruited from three tertiary university hospitals in Daegu, South Korea. Data was collected directly by the researcher through manual distribution and retrieval of the surveys. Data were analyzed using SPSS version 29.0 with descriptive statistics, x2 test, Pearson’s correlation coefficient, and ANCOVA. Results: No significant generational differences were found in nursing organizational culture or job embeddedness. However, significant generational differences were observed in the nursing work environment(F=3.98, p<.05), with Generation X reporting a more positive perception than Generations Y. The generational correlation analysis showed that the nursing work environment was positively associated with job embeddedness across all generations. An innovation-oriented culture was most relevant to the nursing work environment in every generation. For job embeddedness, an innovation-oriented culture was prominent among Generations X and Y, while a relationship￾oriented culture was prominent among Generation Z. A hierarchical-oriented culture showed negative correlations with innovation-oriented culture, the nursing work environment, and job embeddedness across all generations. Conclusion: Based on these findings, nursing organizations need to improve nurses' organizational adaptability and job embeddedness by creating a participatory organizational culture and a positive work environment, considering generational diversity and role characteristics within the organization.
