AB - This study examined the effects of organizational identification and job autonomy on turnover intention among post-90s employees in Chinese manufacturing and IT firms, and verified the mediating effect of job burnout and the moderating effect of social support. For this purpose, an online survey was conducted, and 454 valid responses were used for the final analysis. The data were analyzed using SPSS 26.0 and SmartPLS 4.0. The results showed that organizational identification and job autonomy had significant negative effects on turnover intention and job burnout. Job burnout had a significant positive effect on turnover intention. In addition, job burnout was found to mediate the relationships between organizational identification and turnover intention, and between job autonomy and turnover intention. Social support was also found to have a significant moderating effect on the relationship between job burnout and turnover intention. These findings suggest that strengthening organizational identification, increasing job autonomy, reducing job burnout, and fostering a supportive organizational culture are important for reducing turnover intention among post-90s employees.
