ABSTRACT

This study aims to verify the mediating effect of self-resilience in the relationship between emotional labor and turnover intention among general hospital nurses, as well as the moderating effect of job burnout in the relationship among emotional labor, self-resilience, and turnover intention. The participants were 500 nurses working at comprehensive hospitals in China, and the analysis was conducted using SPSS 23.0 and PROCESS macro Models 4 and 5. The research questions are as follows: What is the mediating effect of self-resilience in the relationship between emotional labor and turnover intention? What is the moderating effect of job burnout in the relationship among emotional labor, self-resilience, and turnover intention? The results revealed a significant mediating effect of self-resilience in the relationship between nurses’ emotional labor and turnover intention. Additionally, a conditional moderating effect of job burnout was found in the relationship between emotional labor and turnover intention, mediated by self-resilience. Based on these findings, intervention strategies for enhancing self-resilience and managing job burnout were discussed to address turnover issues among nurses in Chinese general hospitals.
