ABSTRACT

Under the backdrop of high-quality development of vocational education in China, the organizational commitment of young teachers in higher vocational colleges has become a key factor affecting institutional stability and educational quality. This study investigates the mechanism of transformational leadership on organizational commitment through organizational climate and job autonomy. A total of 350 valid questionnaires were collected from teachers aged 40 and under. The findings reveal that: (1) Transformational leadership significantly enhances organizational commitment; (2) Organizational climate and job autonomy play partial mediating roles; (3) Positive organizational climate and high job autonomy strengthen organizational commitment. The study provides theoretical and practical insights for incentive mechanisms and human resource management in vocational colleges.
