ABSTRACT

This study analyzes the impact of organizational culture on managers’ organizational commitment and promotion aspirations, focusing on gender and age differences. Four cultural types—gender-discriminatory, work–life balance, inefficient, and performance-oriented—were examined. The analysis data was based on the third wave of the second phase of the Women Manager Panel Survey conducted by the Korea Women’s Development Institute. Findings show that discriminatory and inefficient cultures negatively affect especially female managers in their 30~40 s, while work– life balance and performance cultures increase commitment. The study emphasizes the need for gender-sensitive and generation-specific strategies for organizational culture reform.
