ABSTRACT

This study applies dynamic capabilities theory to examine how digital transformational leadership leads to digital transformation implementation and performance through organizational internal capabilities. Survey data were collected from 300 employees in Korean firms and analyzed using partial least squares structural equation modeling (PLS-SEM). The results show that digital transformational leadership has significant positive effects on organizational adaptability, knowledge sharing, and digital transformation readiness. Organizational adaptability and knowledge sharing act as key mediators that enhance digital transformation readiness and implementation. Digital transformation readiness positively influences implementation, which in turn significantly improves transformation performance. A sequential mediating effect of organizational adaptability, knowledge sharing, and digital transformation readiness was also confirmed. By conceptualizing digital transformation as a capability-building and execution process rather than simple technology adoption, this study provides important theoretical and practical implications.
