ABSTRACT

This study designed a moderated mediation model that integrates mediating and moderating effects to investigate the effect of leadership empowerment behavior on team innovation based on social exchange theory and resource conservation theory. In particular, the study focused on the mediating effect of perceived organizational support and the moderating effect of psychological safety. For this study, an empirical analysis was conducted using SPSS, AMOS, and PROCESS macros using data collected from 261 effective questionnaires from technology-oriented companies in North China and East China. The research results are as follows. (1) Leadership empowerment behavior had a significant positive effect on team innovation. (2) Perceived organizational support partially mediated the relationship between leadership empowerment behavior and team innovation. (3) Psychological safety positively controlled the relationship between leadership empowerment behavior and perceived organizational support, so there is a high possibility that leadership empowerment behavior will be converted into perceived organizational support under the condition of high psychological safety. (4) The indirect effect of leadership empowerment behavior through perceived organizational support on team innovation was also controlled by psychological safety, confirming the moderated mediation effect. This study can provide practical implications for deepening the theoretical understanding of the impact of leadership empowerment behavior on team innovation and creating a psychologically safe work environment with corporate organizations that want to promote team innovation through leadership empowerment.
