This study focuses on defining what effects on the Organizational Effectiveness of Directors’ Leadership Style Perceived by Youth Workers, and in the process, verifying the mediating effect of empowerment.
This paper aimed to study Directors’ leadership characteristics and their effects on organizations depending on Youth Workers’ individual characteristics and their associated Youth facilities.
The subjects under research were Youth Workers working in Youth facilities located in Seoul, Kyounggi, or Incheon areas of the Republic of Korea. Surveys were distributed through mail or e-mail, and 431 responses were used in the study analysis.
The results of this study are summarized as the following: First, analyzing differences in organizational effectiveness depending on Youth Workers’ individual characteristics and organizational characteristics revealed a notable difference in components such as job satisfaction, organizational commitment, and organizational citizenship. In particular, individual characteristics was analyzed to have a significant impact on organizational effectiveness.
Second, among leadership forms that Directors of Youth facilities exert, transformational leadership and transactional leadership were shown to significantly impact job satisfaction, organizational commitment, and organizational citizenship.
Third, in the process of transformational and transactional leadership styles impacting organizational effectiveness, the mediating effect of empowerment was found.
The conclusions from the above study results are the following.
First, Directors’ leadership styles vary depending on Youth Workers’ individual characteristics and organizational characteristics to counteract, there is a need to develop and present Directors’ leadership response methods that take into account Youth Workers’ individual and organizational characteristics.
Second, reflecting the study results of Directors’ characteristics such as leadership styles and empowerment playing an impactful role in organizational effectiveness, there is a need to invent and advocate governmental laws that require standards to appoint and situate Directors that match the characteristics and situation of the corresponding Youth facility.
Third, the study results showed that in transformational and transactional leaderships, the empowerment of Directors play an important role in promoting Youth Workers’ job satisfaction, organizational commitment, and organizational citizenship. Therefore, there need to exist secure educational specificity and concreteness that can further enhance Directors’ empowerment abilities through Youth Workers’ conservative education and training Fourth, for future studies, research of various mediating workers outside from the relationship of Directors’ leadership styles and organizational effectiveness, diversity in research subjects, and research in not only leadership of Directors for Youth facilities, but also the leadership of middle managers are suggested to be needed.
